£50,000–£55,000 base in Year 1 | Realistic Year 1 OTE: £60,000–£70,000 once you’re fully up to speed and consistently hitting agreed KPIs. Top performers can earn more as the studio scales. Most “manager” jobs are about filling rotas and putting out fires. This one is about coaching a small, elite team to deliver life‑changing experiences for women every day – and turning one London flagship studio into a machine we can copy to other cities and countries. We’re Body & Soul Studios, an all‑female intimate portrait studio in Hackney. Over the past 6 years, we’ve helped 1,600 women transform how they see themselves through powerful, luxury portrait experiences and artwork they keep for life. We exist to help women change how they see themselves. That only works if the experience is emotionally safe, on time, and consistent no matter who’s on shift. Your job is to turn that into a system: coaching the team, enforcing standards, and making sure what we promise in our ads actually happens in the room, every single day. This is not retail. Not a hotel lobby. Not a nail bar. This is deep, emotional work at a very high standard. You’re on your feet in the studio the majority of the day, not hiding in an office. If you want a desk‑first ops job, this isn’t it. The role You own everything from ‘she’s booked’ to ‘her artwork is delivered’ from an operations and experience perspective. Our Sales Manager owns all sales conversations (consults and reveals). You work side‑by‑side to make sure what we sell is what we actually deliver. Roughly: 50% coaching & leading on the floor 30% running the day (timings, flow, escalations) 20% admin, reporting, and improvement work You will: Lead an 8 person all‑female team (photographers, HMUAs, Guest Experience, production / ops) and run daily huddles weekly 1:1s so everyone knows the standard and how they’re doing. Be on the floor most of the day: protect the guest experience, calm nerves, keep the day on time, and run short, consent‑based check‑ins with guests during their session (always robed). Review game-tape & training clips with the team so coaching is based on real behaviour Keep the studio running like a luxury hotel: immaculate space, smooth handovers, no chaos, and artwork going out on time even as volume increases. Track a simple dashboard, spot bottlenecks early, and install / enforce checklists and rhythms so the experience runs the same on a Monday morning as a Saturday afternoon. You report directly to the CEO. Your job is to turn this flagship into a boringly consistent machine. Your scorecard Your bonus is tied to a small handful of numbers you directly control: On‑time sessions: % of sessions starting and ending on time On‑time artwork: % of artwork delivered on or before promise dates Guest experience: % of guests leaving 5‑star reviews / 4.8 CSAT on shoot day Throughput: shoots completed vs plan at target margin Operational reliability: Incidents per 100 shoots (safety/operational) & Staff reliability (no‑shows, chronic lateness dealt with) You only earn top‑of‑range if: The CEO is not being dragged into day‑to‑day studio fires you should own. You might be a fit if… You’ve managed a team of 5 in a busy, high‑emotion environment (spa, clinic, salon, fitness studio, fine dining, etc). You actually enjoy coaching: huddles, 1:1s, feedback, developing people over time. You’re comfortable with hard conversations and holding standards with people you like. You think in checklists, rhythms, and dashboards, not “hero mode” firefighting and vibes. The idea of taking a strong studio, doubling its throughput cleanly, and running a multi‑room flagship like your own business – then helping copy‑paste that model to other cities (including the US) – genuinely excites you. You’re not a fit if… You’d rather sit with rotas and spreadsheets than be on the floor with the team and guests. You avoid confrontation, need everyone to like you, or think “good enough” is acceptable. You want £70k–£80k guaranteed just for turning up, rather than earning it by building a machine that runs without the founder. Compensation & progression Year 1 base salary: £50,000–£55,000 (experience dependent). Performance bonus: Target bonus of ~£10,000–£15,000/year at target, paid quarterly, based on: On‑time sessions (% of sessions starting/ending on time) On‑time artwork (% of artwork delivered on or before promise dates) Guest experience (5‑star review rate / CSAT ≥ 4.8) Throughput (shoots completed vs plan at target margin) Plus basic guardrails around team reliability and keeping the founder out of day‑to‑day fires you should own. Top‑end bonuses of up to ~£20,000/year are reserved for exceptional performance once the studio is consistently hitting agreed throughput and margin. Realistic Year 1 OTE: £60,000–£70,000 once you’re fully up to speed and consistently hitting targets. As the studio grows into a multi‑room, high‑throughput flagship and you consistently hit targets, this can step into £55,000–£60,000 base with OTE up to roughly £75,000–£85,000, especially if you take on multi‑site or broader P&L responsibilities. If you turn this flagship into a boringly consistent, high‑throughput machine, we will happily pay top‑of‑market for you. The logistics Full‑time, in‑studio role in Hackney (5 days/week). Regular weekend work with weekdays off as part of your pattern. Early starts and late finishes on busy days. You must be able to reliably commute, commit for 2 years, be comfortable in an all‑female, intimate portraiture environment, and be happy with weekends as a normal part of your pattern.
